When a memo gets you fired

Chapter 10 in Business Essentials,”Human Resource Management and Labor Relations”, discusses the legal issues surrounding equal employment opportunities, importance of workforce development, and new challenges in the changing workplace.

In August 2017, a Google engineer wrote a memo that got him fired. The memo was highly criticized, and The New York Times, in the article “Google Fires Engineer Who Wrote Memo Questioning Women in Tech” indicated that the reason the memo, titled “Google’s Ideological Echo Chamber,” angered many is because it “relied on certain gender stereotypes, like the notion that women are less interested in high-stress jobs because they are more anxious, to rationalize the gender gap in the tech industry.”

Assignment Readings:

Begin by reading the memo written by the fired Google employee, “Google’s Ideological Echo Chamber.”
Next, read the memo written by the CEO of Google, Sundar Pichai, “Our Words Matter,” in response.
Then, read the below articles sourced from various news outlets to contextualize the memos a bit more:

This Email From Google’s CEO to Employees Teaches Some Major Lessons in Leadership
Tech’s Damaging Myth of the Loner Genius Nerd

Note to employees from CEO Sundar Pichai-1.pdf

Assignment Details:

After you have completed the readings, respond to the following questions:

1. Based on your readings, what do you think the fired engineer’s intended message was? What did he do right, and what did he do wrong in conveying his message to his intended audience?

2. It has been argued that the fired engineer’s memo was not intended to belittle women or minorities, but rather intended to encourage Google employees to take account of their own biases as a means of reducing the so-called gender gap in tech employment. Putting your own opinions aside, refer back to his memo, and cite examples where this viewpoint perhaps might be justified. Then explain in detail, referencing your citations from his memo, ways he could have changed his memo to communicate the intention of “reducing the gender gap in tech employment.”

3. Many of the offensive statements made by the Google employee were based on opinion, rather than fact, such as “most women are biologically unsuited to working in tech because they were more focused on “feelings and aesthetics than ideas” and had &”a stronger interest in people rather than things.” In what ways could the employee have strengthened his memo to persuade his audience (whatever his intention might have been), using facts, rather than opinion?

4. Google has dealt with criticism that it has not done enough to hire and promote women and minorities. The fired employee simultaneously questioned Google’s recruitment practices for a diverse workforce and argued that the reason there are not a lot of women in tech positions is not because they are being discriminated against, but because they do not want high-stress jobs, are more anxious, and crave more work-life balance than men. Google has long promoted a culture of openness, with employees allowed to question senior executives and even mock its strategy in internal forums. In what ways do you believe this memo crossed the line in also advancing harmful gender stereotypes even while criticizing Google’s hiring practices?

5. In his response memo, Google’s CEO did say that portions of the memo had "violated the company’s code of conduct and crossed the line “by advancing harmful gender stereotypes in our workplace.” Your readings highlight some of the leadership lessons the CEO conveyed in the message of his memo. What do you believe were the most meaningful lessons he demonstrated as a leader? (You may want to cite not only your readings from this assignment, but also refer to Part 1 (Chapters 1-3) in ”How to Win Friends and Influence People in the Digital Age”).

6. Social media are digital media/channel combinations that empower stakeholders as participants in the communication process by allowing them to share content, revise content, respond to content, or contribute new content. Why do you believe that this complicates communication in the business context and in what ways is this memo an example of just how complicated things have become for companies?

7. Similarly, social media reduces the amount of control businesses have over the content and process of communication. Google has learned how to adapt their communication efforts to this new media landscape and to welcome customers’ participation. When memos like this go public, why is it so important for companies to respond appropriately for example on Twitter or Facebook?

8. Consider the memo as a product of Google’s internal communication structure in welcoming input from employees. As noted above, it is important for companies to respond to the public if internal communications become public. How do you feel that social media has affected the business communication structure of Google in revolutionizing its internal communication processes and promoting the flow of ideas?

9. How do you think the internal communications processes in combination with recognizing the role of digital communications in the modern business environments has broken down traditional barriers in the organizational hierarchy (you may want to refer back to Chapters 5-7 from Business Essentials to fully answer the question).

10. In what ways do you think the impact of digital networks has enabled networks of individuals and organizations to collaborate, share information, and request information? How has it become easier, and in what ways has it become more difficult?

Discuss the pressure points present in the organization that might suggest an intervention would be difficult, as discovered through a diagnostic study. How would you justify beyond the mere opinion that UVA had selected the correct set of interventions?

ORGANIZATIONAL DIAGNOSIS PROJECT

For students interested in applying organizational diagnostic models, methods, and processes to healthcare organizations, this option allows evaluating a case study from the University of Virginia’s academic healthcare system.

At nine pages minimum, this assignment calls for the following:

1. Using any of the diagnostic models discussed in lectures, class readings, or credible and scholarly external source material as a starting point, build a diagnostic model that could serve as a foundational and generalizable framework relevant to a healthcare organization such as the University of Virginia (UVA). The model should address organizational structural components reflective of how complex healthcare organizations operate, such as design, structure, operations and operational performance, culture, talent, leadership, open-systems concepts, and others as you see necessary.

2. Within the context of your model, discuss effective data collection methods you would recommend being used a priori to the interventions that UVA used given the problems they were trying to solve, including a justification for growth (e.g., new service lines).

3. Given UVA’s change intervention, discuss what you see as the a priori diagnostic indicators that would suggest the need for such an intervention, linking the presenting problem(s), your HYPOTHESES for causes, and the organizational indicators that justified taking action. Connect these to the model you created above.

4. Discuss the pressure points present in the organization that might suggest an intervention would be difficult, as discovered through a diagnostic study (hint: think about intergroup relations, boundaries, etc.). 5. The bottom line to this assignment: How would you justify beyond the mere opinion that UVA had selected the correct set of interventions?

Given the case study of the UVA Health System and what they have achieved within a specific timeline with a model designed that improved and demonstrated excellence in aspects of patient care, staff development, leadership development, and performance management in an academic health center.

a. Assuming you were to evaluate the UVA Health System that was ineffective in all aspects of health management development, what should you have done differently to achieve a similar result?

b. What model would you design to solve the UVA Health System’s initial problems?

c. Support your analysis and conclusion with written narratives, using graphics charts and tables to interpret your data analysis.

Note: all papers submitted will be checked for plagiarism and similarity with external source material. Therefore, all sources must be adequately cited

The paper should be 6-10 pages, not including the cover page and references. Be both descriptive (who, what, when, and where) and explanatory (why and how). Evaluators assess your paper based on the specificity of your response, not on the generalizations.

In this section, you will complete and explain the results of the Clifton Strengths assessment. Clifton Strengths is a leadership assessment tool that will help you identify and apply your top five categorical strengths to become a more effective leader.

This section is an analysis of your leadership.
Refer to your results from the CliftonStrengths assessment.
You must upload your PDF version of your Signature Themes report when you submit your final paper.
Explain what the results might indicate about you as a leader. You must explain your top five categorical strengths results. Be descriptive and provide examples.

Your explanation should include:
a separate paragraph for each strength category,
the category title,
your results, and
your reflection on the results including both descriptive and explanatory examples.
This reflection is not related to theory.
Provide citations where needed.

Write a critical literature review of key theories of the nature and exercise of leadership in organisations.

Assessment is by one assignment, a critical essay of 6000 words (100%) which integrates theory and practice. The assignment must include a clear structure with an abstract, a list of references and, where appropriate, appendices and diagrams. You must make appropriate use of journal articles and texts. References should follow the Harvard system – see the guide at https://www.yorksj.ac.uk/library/referencing/guides/.

1. A critical literature review of key theories of the nature and exercise of leadership in organisations (40% of the available marks)

2. A critical evaluation of the behaviour of selected leaders that you have encountered in the course of your career, in relation to a range of theories of leadership (40% of the available marks)

3. A summary of the learning you can take from this assignment for your own practice and development as a leader (20% of the available marks)

Note the mark allocations to each part of the assignment.

For part two of the assignment, you should include a brief explanation of how you know about the behaviour of the leaders you are discussing: for example, did you work for them? Or alongside them? If so, for how long? In order to enable you to undertake a thorough analysis, you are advised to discuss only two, or at most three, individuals. Make sure that you analyse their behaviour in relation to published theories of leadership.

For part three of the assignment, you should include specific points about what you will do to develop your leadership capabilities.

To preserve confidentiality, anonymise the organisation or organisations you discuss in the assignment, eg by calling them Company X, or Governmental Organisation Y, or International Organisation Z. Similarly, where you write about private individuals, call them manager A, or leader B.

N.B. The word count will include quotations but exclude footnotes, list of references, appendices, tables and graphs. Appendices will not count against the word limit but should not contain large amounts of text. (It will be expected that they will normally contain diagrams or tables or visual images). Appendices should not contain material that is essential to meeting the assignment brief. If you exceed the wordcount by more than 10%, you will be penalised.
